PERAN GAYA KEPEMIMPINAN DAN KOMITMEN ORGANISASI TERHADAP KEPUASAN KERJA SERTA IMPLIKASINYA PADA PRODUKTIVITAS KERJA (Studi Kasus Pada Sekretariat Daerah Provinsi Banten)


Abstract
Penelitian ini mengeksplorasi pengaruh gaya kepemimpinan dan komitmen organisasi terhadap kinerja pegawai serta peran mediasi kepuasan kerja dikalangan Aparatur Sipil Negara (ASN) di Sekretariat Daerah Provinsi Banten. Tujuan penelitian ini adalah untuk mengidentifikasi pengaruh langsung dan tidak langsung variabel-variabel tersebut terhadap produktivitas kerja melalui kepuasan kerja. Metode yang digunakan adalah Structural Equation Modeling - Partial Least Squares (SEM-PLS) dengan pendekatan kuantitatif, melibatkan 130 responden dari 333 populasi ASN. Hasil penelitian menunjukkan bahwa gaya kepemimpinan memiliki pengaruh positif dan signifikan terhadap produktivitas kerja (β=0,235; t=2,479; p=0,013), serta berpengaruh terhadap kepuasan kerja (β=0,573; t=5,537; p=0,000). Komitmen organisasi memiliki pengaruh positif signifikan terhadap produktivitas kerja (β=0,216; t=2,008; p=0,045), serta berpengaruh terhadap kepuasan kerja (β=0,401; t=3,814; p=0,000). Kepuasan kerja sendiri memiliki pengaruh positif dan signifikan terhadap produktivitas kerja (β=0,527; t=5,618; p=0,000). Selain itu, gaya kepemimpinan dan komitmen organisasi berpengaruh signifikan terhadap produktivitas kerja melalui kepuasan kerja, dengan nilai koefisien β = 0,302 (t=3,357; p=0,001) dan β = 0,212 (t=3,755; p=0,000). Penelitian ini memberikan wawasan penting bagi peningkatan produktivitas kerja ASN Sekretariat Daerah Provinsi Banten dengan menekankan pentingnya gaya kepemimpinan yang humanis, peningkatan komitmen organisasi dan memperkuat kepuasan kerja pegawai. Strategi ini dapat menciptakan lingkungan kerja yang lebih produktif.
