PENGARUH PELATIHAN, PENGEMBANGAN KARIR DAN TINGKAT PENDIDIKAN TERHADAP KINERJA PEGAWAI DENGAN PERAN KEPUASAN KERJA SEBAGAI PEMEDIASI (Studi Kasus Pada Sekretariat Daerah Provinsi Banten)

Abstract

Penelitian ini mengeksplorasi pengaruh pelatihan, pengembangan karir, dan tingkat pendidikan terhadap kinerja pegawai serta peran kepuasan kerja di kalangan Aparatur Sipil Negara (ASN) di Sekretariat Daerah Provinsi Banten. Tujuan penelitian ini adalah untuk mengidentifikasi pengaruh langsung dan tidak langsung variabel-variabel tersebut terhadap kinerja pegawai melalui kepuasan kerja. Metode yang digunakan adalah Structural Equation Modeling - Partial Least Squares (SEM-PLS) dengan pendekatan kuantitatif, melibatkan 160 responden dari 333 ASN. Hasil penelitian menunjukkan bahwa pelatihan memiliki pengaruh positif dan signifikan terhadap kinerja pegawai (β=0,197; t=3,331; p=0,001), serta berpengaruh terhadap kepuasan kerja (β=0,149; t=1,994; p=0,047). Pengembangan karir tidak memiliki pengaruh signifikan terhadap kinerja pegawai (β=0,073; t=0,809; p=0,419), tetapi berpengaruh positif dan signifikan terhadap kepuasan kerja (β=0,275; t=2,261; p=0,024). Tingkat pendidikan berpengaruh positif dan signifikan terhadap kinerja pegawai (β=0,333; t=2,653; p=0,008) dan berpengaruh terhadap kepuasan kerja (β=0,551; t=4,586; p=0,000). Kepuasan kerja sendiri memiliki pengaruh positif dan signifikan terhadap kinerja pegawai (β=0,375; t=4,748; p=0,000). Selain itu, pelatihan, pengembangan karir, dan tingkat pendidikan berpengaruh signifikan terhadap kinerja pegawai melalui kepuasan kerja, dengan nilai koefisien β = 0,056 (t=2,014; p=0,045), β = 0,103 (t=2,192; p=0,029), dan β = 0,207 (t=2,973; p=0,003). Penelitian ini memberikan wawasan penting bagi peningkatan produktivitas kerja ASN Sekretariat Daerah Provinsi Banten dengan menekankan pentingnya pelatihan yang efektif, pengembangan karir yang terstruktur, dan peningkatan tingkat pendidikan. Strategi ini dapat menciptakan lingkungan kerja yang lebih produktif dan memotivasi.
